Having only read the OP and not all the answers, I'm going to say Russell once met one douchey 40-something woman who didn't get cast young, and he took it upon himself to decide she was indicative of ALL women in Hollywood. He seems the type to make simple-minded assumptions like that.

I'm guessing he didn't even meet her, he just heard about her, just like our friends who have "met" the woman on welfare with seventeen kids who drives a Cadillac and has twelve iPhones.
But she is getting roles. She was in a movie in 2014 called Homesman. It's an indie film and she received awards for her role in it. She has a series for Starz coming out this year called the One Percent.
It think there are plenty of roles for actresses over 40 and I think a lot of the big names are taking the roles they want. It's not always about the block busters and huge money makers. Actors are artists. They're interested in pursuing their craft. Some of these actresses are choosing stage work or production or directing.
Russel Crowe's comments where pretty sexist, but that doesn't mean there aren't good roles for women and those women aren't taking them.
This is perilously close to "but women don't *want* to be CEOs and engineers! That's why they're underrepresented!"
interestingly, it seems high school "girls" are played by twenty-somethings, which just adds to the unrealistic expectations of what girls and women should look like. I'm sorry, but most 16 year-olds aren't as developed as most 25 year-olds.

All I have to add is that I'm astonished that anyone sides with Crowe here. Like this was a no brainer unity horse. Also, fuck Crowe for the 21 year old ingenue. What the fuck even is that. Ingenue my ass. What it really is yet again is objectification of women as spank bait for men. F that noise. No Julia Roberts has no fucking interest in playing Richard Gere's charming prostitute again. She just wants to play a character of substance period.
